It's not really a mat, it's more like a filter. So air gets through there, it has lots of "little holes". I'm sure more air will come through if you remove them, but even with them it should be enough (unless they're your only fans). I would just keep an eye on the temperature.

Yes, it works without additional fans. You can always retrofit 1-2 fans if necessary.
